This paper addresses demographic change in the European Union, marked by an ageing population, rising retirement ages, and labor shortages due to baby‑boomer retirements and fewer younger workers. These developments increase the average age of workers and challenge knowledge‑intensive organizations that rely on human capital. Management responses often focus on easing older workers out rather than investing in training, reinforced by low participation and negative perceptions. The paper contributes to HRD by exploring intergenerational learning as a way to organize workplace learning and sustain competitive advantage.
